Hoe maak je jouw organisatie tot een (efficiënt) lerende organisatie?

Elke manager, teamleider, directeur of ondernemer weet dat het voor het succes van de organisatie van het grootste belang is dat werknemers (en leidinggevenden) continu blijven leren. Het bekende mantra ‘stilstand is achteruitgang’ geldt als de harde waarheid voor veel organisaties op het gebied van leren. Als jouw organisatie zich niet verder ontwikkeld op het gebied van kennis en kunde, en de concurrentie doet dat wel, dan loop je vroeg of laat achter de feiten aan. Daarnaast is het belangrijk dat werknemers hun kennis bijspijkeren en op een steeds hoger niveau kunnen presteren, het liefst met de grootst mogelijke efficiëntie en snelheid. Leren is hierbij dus het sleutelwoord, en het belang van leren in de organisatie kan dan ook niet gebagatelliseerd worden. Helaas is dit nog wel eens het geval, aangezien werkgevers het liefst de kostbare uren van hun werknemers besteed zien worden aan productief werk in plaats van cursussen, lessen en congressen. Dit is natuurlijk een begrijpelijk perspectief vanuit de werkgever, en daarom zijn de nieuwste inzichten op het gebied van lerende organisaties zonder meer goed nieuws voor ze. Het blijkt namelijk dat de beste methode van leren op de werkplek zelf plaatsvindt. Tijdens het productieve werken leren werknemers het meeste van hun kennis en vaardigheden, door zelf dingen uit te zoeken en goed begeleidt te worden.

Het revolutionaire 70:20:10 model

De theorie achter de stelling dat mensen het grootste deel van hun kennis en kunde tijdens het werk vergaren wordt uitgelegd door middel van het zogenaamde 70:20:10 model. Dit model zegt dat 70 procent van hetgeen dat werknemers leren geschiedt tijdens het actieve en productieve werk. Op zichzelf is dit natuurlijk geen gek idee: iedereen weet dat als je iets gedurende langere tijd doet, je er langzamerhand beter en wellicht sneller in wordt. Dit model onderkent dit, en zegt dan ook dat dit in veel gevallen waardevoller is dan klassiekere methoden van leren, zoals cursussen of lezingen. Een belangrijke randvoorwaarde hiervoor is echter wel dat het leren tijdens het werk ondersteund wordt met mentorschap en een atmosfeer waarin vragen stellen en leren van elkaar de normale gang van zaken is. De volgende 20 procent in het model geldt dan ook voor mentorschap, zoals actieve begeleiding in de vorm van het (door)geven van tips, advies en waardevolle kennis. Het 70:20:10 model van Jennings zegt vervolgens dat de overige 10 procent waarin mensen kennis en vaardigheden opdoen vanuit de klassieke manieren van leren en scholing komt, zoals het volgen van cursussen of het bijwonen van lezingen. Al met al is dit goed nieuws voor werknemers, want leren kan dus ook in zichzelf al productief zijn! Belangrijk hiervoor is wel dat het ondersteund wordt door mentorschap en een goede organisatie waarin vragen en leren belangrijk worden geacht.
